This study examines the roles of leadership in managing the spontaneous creativity and genius of such unstable creative products as theatrical productions and how sustainability is achieved while meeting such essential elements of creative products. The study collected data from semi-structured interviews, observations, and written documentation from sixteen individuals across four theatres in two cities.

The roles of production department leaders in such theatre organizations are outlined and the ambiguities involved in managing creative artists are discussed. Creative managers holding the title of "production manager," "technical director," or "production stage manager" were interviewed in this qualitative study utilizing semi-structured interviews. "Role conflict" and "role ambiguity" (Kahn, et al., 1964) assist in informing the negotiation of relationships between the artist and administrator groups of theatres as mediated by creative managers.

Managing the creative environment is the result of specific strategies such as listening to others, offering food in stressful situations, letting conflict happen, providing structure to reduce conflict, and creating a safe environment for others to take artistic chances. The results of this study highlights the inconsistency and complexity of role descriptions and expectations of creative managers while blurring the lines of role senders by the internalizing of sent expectations. The accumulation of role conflict and role ambiguity leads to role overload and tension within creative managers.
