Novice school counselors often face significant challenges in their professional development, including unclear role expectations, limited mentorship, and a lack of structured supervision. Research suggests that clinical supervision is essential for professional growth, yet many new school counselors do not receive formal guidance beyond their master's education. This study explores the impact of supervision on novice school counselors' self-efficacy and leadership skill development, examining the extent to which supervision influences their confidence, leadership abilities, and effectiveness in delivering a comprehensive school counseling program. The central research question guiding this study is: How do novice school counselors describe the impact of supervision on self-efficacy and leadership development? This study employs a generic qualitative research design, utilizing semi-structured interviews to capture the experiences of novice school counselors. Thematic analysis was applied to identify recurring themes and patterns in the data. The study sample consists of eleven licensed school counselors working in public K-12 schools in the United States, each having completed at least one year but no more than five years in the profession. Data was analyzed using thematic analysis, guided by Social Learning Theory. Transcribed interview data were coded to identify themes related to professional confidence, leadership skill development, and role clarity. Data saturation was reached when no new themes emerged. Findings indicate that many novice school counselors lack structured supervision, contributing to role ambiguity and professional isolation. Participants who had access to tenured school counselors as supervisors reported increased self-efficacy and leadership growth. Additionally, a disconnect between graduate training and real-world practice was evident, emphasizing the need for structured supervision programs. This study suggests that school districts should implement formalized supervision models to support novice school counselors in their professional development. These findings have practical implications, highlighting the necessity of structured supervision to enhance school counselor effectiveness, career satisfaction, and long-term career retention.
