This study investigates the relationship between toxic leadership and turnover intention among Puerto Rican women, examining the moderating effects of organizational support, psychological well-being, and employee engagement. Grounded in organizational support theory, social exchange theory, and other relevant frameworks, the research aims to determine if these moderators influence the impact of toxic leadership on employees' intention to quit. Participants included Puerto Rican women aged 18 to 64, currently or previously employed in Puerto Rico. Hierarchical regression analyses revealed that toxic leadership significantly predicts turnover intention, with psychological well-being moderating this relationship. Interestingly, 97% of participants reported experiencing toxic leadership traits, highlighting its prevalence. The findings suggest that while psychological well-being moderates the relationship between toxic leadership and turnover intention, it does not directly predict turnover intentions. This study underscores the need for targeted strategies to address toxic leadership and enhance employee engagement, contributing to the understanding of leadership dynamics in the Puerto Rican context. The results have significant implications for businesses and HR professionals in developing effective retention strategies and improving workplace conditions. This research provides a foundational step towards supporting the Puerto Rican workforce and addressing the impact of toxic leadership in a complex socio-economic environment.
