This study examined the mediating effect of the follower's overall psychological capital on the relationship between the perceived leadership style of the supervisor (transformational, transactional, and passive-avoidant) and the follower's general job satisfaction. Participants were administered the Psychological Capital Questionnaire (PCQ) to measure follower's psychological capital (PsyCap), the Minnesota Satisfaction Questionnaire (MSQ) short form to measure follower's job satisfaction, the Multifactor Leadership Questionnaire (MLQ-5x) to measure follower's perception of supervisor's leadership style, and a demographic questionnaire. A sample of working adults in the United States (N= 316) participated in the study. The age of the participants ranged between 22 and 71 years ( M= 44.7) and the sample included 55% female followers. Ethnicity was 68% white, 16% Hispanic, 10% African-American, and 6% reported another ethnic origin. Participants were mostly college educated; 11% held a doctoral degree, 37% a master's degree, 36% a bachelor's degree, and 16% completed high school. The gender of the leaders was 58% male, and the duration of leader-follower relationship was in average 4.84 years (SD = 6.13). Pearson product-moment correlations were calculated to examine the linear relationships for all continuous variables, the significance level was set at p < .05. Age was significantly and positively correlated with the duration of leader-follower relationship, job satisfaction, psychological capital, and transformational leadership; and negatively linked to passive-avoidant leadership. The duration of leader-follower relationship had significant positive and weak correlations with general job satisfaction and overall psychological capital. General job satisfaction was positively correlated with transactional leadership, psychological capital, transformational leadership; and negatively linked to passive-avoidant leadership. Overall psychological capital was positively correlated with transformational leadership and transactional leadership; and negatively linked to passive-avoidant leadership. Multiple regression analysis indicated that age, transformational leadership, and passive-avoidant leadership were significant predictors of job satisfaction; age, duration of leader-follower relationship, and transformational leadership were significant predictors of overall psychological capital; and age and overall psychological capital predicted general job satisfaction (p < .05). Mediation was tested using the Baron and Kenny (1986) method and significance of partial mediation was detected with the Sobel (1982) test (p < .05). Results indicated that overall psychological capital partially mediated the relationship between leadership style (transformational, transactional, and passive-avoidant) and employee's overall job satisfaction. All six null hypotheses in the study were rejected.
