The problem addressed in this study was the high prevalence of counterproductive leadership in military organizations regarding training and education that negatively influences the organization's climate and military instructors' well-being and productivity. The purpose of this qualitative generic study was to explore the perceptions of military instructors regarding the influence of their leaders' actions on their well-being and productivity and the climate of their organization and to identify strategies to reduce counterproductive leadership in military education. Padilla's toxic triangle theory guided this study. Snowball and purposive sampling were utilized to achieve a sample of 10 military instructors working in Texas. Thematic analysis was conducted using NVivo. The main message of this study was that counterproductive leadership is prevalent in military education and has broad detrimental impacts on instructors, organizational climate, and performance, requiring multilayered solutions focused on culture change, accountability, and mitigation strategies. Implications and recommendations for practice were to apply feedback systems to identify areas for leadership improvement, promote subordinate autonomy and independence to create a positive climate, provide military leaders with training to prevent counterproductive behaviors, implement comprehensive training, establish accountability procedures, empower subordinates, align with ethical values, and provide coping resources to address counterproductive leadership in military education. Recommendations for future research were to conduct a quantitative cross-sectional survey of a larger sample of military instructors across multiple military education organizations.
