Intercollegiate athletics is a high-paced, ever evolving work environment that consists of athletic administration, support staff and coaches who all work non-traditional work hours to gain success and give student-athletes the best experience possible. The combination of the pressure to win with the time needed to accomplish that success can lead burnout and employee turnover, especially at the small college level where staffs and budgets are limited. The athletic director must effectively engage employees and foster a collective work culture. The focus of this project is how the framework of transformational leadership can aid small college athletic directors toward inspiring department employees to surpass their job requirements, thereby enhancing the department and improving the overall experience for student-athletes. The review of literature examines the differences in the levels of intercollegiate athletics, and how small colleges see success not from the wins and losses, but as a revenue generator through enrollment. The literature also explores employee burnout factors, work-life balance in sports, promoting employee well-being and the differences between transformational leadership and transactional leadership. The discussion section integrates the characteristics of a transformational leader and provides recommendations for athletic directors to implement to create a more collaborative work culture to potentially improve staff retention and quality outcomes.
