The purpose of the current study was to explore how mentorship can help women advance into senior leadership positions in Christian higher education. The current phenomenological study used interviews to explore the experiences with mentorship of 16 female leaders who served in senior leadership roles in Texas Baptist universities. Utilizing the framework of social cognitive career theory, the current study investigated the influence of mentorship on three aspects of career development: (a) the formation of career interests, (b) selection of academic and career choice options, and (c) performance and persistence in occupational pursuits. Participants reported that mentoring had a profound influence on all three aspects of their careers. Participants found both formal and informal mentorships effective and did not believe that the mentor's gender was relevant to the quality of mentoring relationships. The current study discovered that successful mentoring relationships had a transformative effect on female leaders' character and leadership practices. Despite the challenges that participants experienced as female leaders in Christian higher education, they saw intentional mentorships as being responsible for definite improvements in the last 20 years with more women being hired into leadership roles in their institutions. Participants believed in the importance of mentorship for female advancement into leadership in Christian academia and were intentional about mentoring female leaders under their supervision. Meaningful relationships found between mentorship and successful female performance in leadership means that Christian institutions of higher learning should be intentional about creating environments where women can build quality mentoring relationships.
