Research examining motivation to attain leadership roles involves a variety of variables and theories, although there has been no unifying framework to organize them. The purpose of the current study was to examine the dimensionality of motivational variables relevant to attaining leadership roles and investigate their relationships with behaviors relevant to leadership role attainment and leader effectiveness. To do so, an exploratory factor analysis (EFA) of items from motivational scales used in research on leadership emergence and career choice was conducted on responses from 246 full-time employees in the United States. Scales were selected based on length and relevance to motivation and leadership career choices. Results suggested that constructs relevant to leadership career motivation can be described with eight factors: leadership self-efficacy, motive to serve, motive for achievement, motive for status, motive for integrity, worry about failure, worry about spillover, and interest in work. These factors indicated that the most relevant theories for leadership career motivation are expectancy-value theory (Eccles & Wigfield, 2002), self-determination theory (Deci et al., 2017; Deci & Ryan, 2000), and the theory of planned behavior (Ajzen, 1991). Multiple regression analyses indicated that the leadership career motivation factors were related to leadership career behaviors and leader effectiveness. Relative weights analyses were conducted to examine the proportion of variance in leadership career behaviors and leader effectiveness accounted for by each factor. Hierarchical multiple regression analyses indicated that the leadership career motivation factors were related to leadership career behaviors and leader effectiveness over and above gender, personality, and leadership experience.
