The dynamic perception and process of ageing is becoming increasingly relevant. By 2030, one in six people will be age 60 or above, and the size of this population is expected to double to 2.1 billion by 2050 (WHO, 2021). The 50+ is now the fastest growing category for employment in many countries (Gratton & Scott, 2020), and older individuals are playing a more significant role in businesses compared to other times in history (Vaughan-Johnston et al., 2021). With longer lifespans and a shrinking workforce, more older adults will be called upon to continue working longer and may be increasingly confronted with ageism. Hurd Clarke and Korotchenko (2016) indicate that ageism is often characterized by deeply internalized stereotypes that depict later life as a time of decline. The purpose of this research was to develop a better understanding of leaders' mindsets about age and ageing, and the role that mindset plays in self-perceived age and leadership agency. This research was an embedded mixed methods study with a concurrent cross-sectional survey and semi-structured interviews of 15 leaders who were 50 years of age and above and held leadership position. The findings of this study suggest that within the ecosystem of mindset, self-perception, and leadership agency, there are a series of themes that inform each of the three dimensions. 1) The dimension of mindset on age and ageing is shaped by wisdom, relevance, time, and generativity. 2) The dimension of self-perceptions of age is informed by to internal factors, health and energy, and two external factors, cues from others and generational markers. 3) The dimension of agency is comprised of three areas, learning through experience, owning their influence, and re-framing the narrative. The conclusions presented in this study are significant to those who hold leadership positions and may inform a learning agenda on age and ageing to foster growth mindsets for leaders and also be a strategy for organizations that are strategically focused on the hiring, retention, and development of a multi-generational workforce. Leaders could also leverage these findings to shape pro-longevity human resources policy and practices, as well as employee experiences that reflect the unique strengths and preferences to maximize the potential of 50+ leaders.
