Role conflict and social identity theory provide the backdrop to explain how receiving conflicting messages about a person's job and navigating social expectations can lead to a tumultuous environment where people enforce their power to secure a place in the new system. A review of the literature showed that changes in technology, user needs, and gaps in education about libraries are necessitating the restricting of libraries. Reorganizations in libraries have always happened but are increasing and some case studies mention the tension reorganizations create in the form of bullying. Research shows that bullying is a growing problem in higher education. The nature of academe creates an environment of autonomy and hierarchical power that empowers bullies to use their standing to harm others with whom they do not agree with. Given this environment, this study examines, how long departments were merged, merger type, employee type, and employee education level as well as how employees viewed their duties and their relationships with coworkers. Employees who viewed their tasks as inappropriate experienced more bullying. None of the other variables had statistical significance in the level of incivility encountered. The data suggested people undergoing a merger should concentrate on ensuring that tasks are appropriately assigned and promoting a healthy culture where bullies cannot harm others without consequence.
