Though corporate social responsibility (CSR) programs have received significant attention in the literature, less consideration has been given to the vital role employees serve in enacting CSR initiatives. This dissertation introduces a new construct---personal social action (PSA)---which includes a range of activities in which employees can engage in the employment context to advance social causes. It reviews the literature on CSR as well as on the critical outcomes of PSA---organizational identification and withdrawal cognitions. It also discuss antecedents of PSA, primarily employee perceptions (comprised of awareness, fit, and motivation) and perceived organizational support (POS). Following the literature review, six hypotheses are offered that surround the PSA construct. Subsequently, these hypotheses are tested in a study conducted at a Southwestern site of ChipMaker, a large high-tech firm. One thousand employees at ChipMaker received invitations to participate in a survey assessing their perceptions of CSR, their participation in PSA, and their sense of withdrawal cognitions and organizational identification, with a final sample size was 210. Data was analyzed using a hybrid path analysis-structural equation modeling approach due to the inclusion of both formative and reflective indicators in the proposed model. Results of the study indicate that PSA is positively related with organizational outcome, but not withdrawal cognitions. Awareness did not have an association with PSA or POS, but perceived CSR fit was related to both POS, while perceived motivation was related to both POS and PSA.
