Thesis (Ph.D.)--Capella University, 2015.
This qualitative, social constructionist, and interpretive epistemological study explored the influences of organization culture and organization change on leadership learning from the perspective of physician leaders. The practice research question, "how do aspects of organization culture and organization change influence individual physician learning during times of transformation?" examined the specific experiences of how culture and change influenced the physician leader's learning experiences. The theoretical research question, "what are the elements of organization change and organization culture that together create positive and negative conditions for individual physician learning and development" formed the foundation of inquiry into the physician leader's perceptions of how the positive and negative influences supported or impeded the learning and leadership development. Sixteen physician executives in various organizations across the United States were individually interviewed. The research method was semi-structured interviews using narrative, metaphor, and thematic analysis. The study's purpose was to advance the scholarly knowledge and understand the impact on advancing physician knowledge and the influence of organization culture and change on learning. The purpose was to further investigate and understand the experiences, beliefs, and attitudes of individual physician leadership learning and development and the extent of the relationship with organization culture. Lastly, the purpose was to identify and present the influences of organization culture enabling researchers to appreciate the importance of connecting the individual employees, teams, and performance in an organization. Findings demonstrate physician leader's strong desire for ongoing, continuous leadership development as career progression occurred. Additionally, organization culture and organization change influenced the development of physician leaders as shown in the findings through planned or unplanned learning moments. Throughout the career of a physician leader, the application of new knowledge through mistakes and successes has far-reaching impact and importance for the development of aspiring and current physician leaders.
