Effective interaction processes among unit members is necessary for them to make sense of the work environment and unit goals that facilitate unit and organizational performance. Based on data collected from 663 registered nurses from 61 nursing units, this predictive correlation study examined the characteristics of nursing units and explored the relationship between unit characteristics (constructive culture, consideration leadership, and decentralization) and nurses' interaction processes (communication openness, communication accuracy, and group cohesion) on nursing units of an acute care medical center in Taiwan. A synthesis of theories on unit characteristics and group interaction was used to generate the model guiding this study.

Self-report questionnaires were used for data collection, including participant and unit demographic sheets, Organizational Culture Inventory, Consideration and Initiating Structure Leadership Style, Hierarchy of Authority Scale, Organizational Communication Scale, and Group Cohesion Scale. The focal unit for analysis was the nursing unit. Results of ANOVA and intraclass correlation coefficients indicated that aggregated individual-level data were meaningful to represent the unit level data.

Three hypotheses were partially supported. Findings revealed that: (1) a moderate-degree of constructive culture, a moderate-degree of consideration leadership, and a low-degree of decentralization was emphasized in the studied nursing units; (2) units with higher levels of constructive culture and higher levels of decentralization of decision making have greater communication openness in nurses' interaction processes; (3) units in which the head nurse exhibits greater levels of consideration leadership have greater accuracy of information exchanged between members; and (4) units in which a more constructive culture is emphasized and the head nurse exhibits greater levels of consideration leadership have greater feelings of group cohesion being perceived by members.

Findings hold important implications for nursing education, research, and administration practice. They suggest managerial interventions be used to create work environments with more constructive culture, consideration leadership, and decentralization to facilitate communication openness, communication accuracy and group cohesion among group members. Recommendations were discussed for further study.
