This research examined how individual goal orientation acts as an antecedent when leaders frame goals for employees and explores how the employee perceives the goals that are set. An understanding of the antecedent effect of goal orientation has the potential to illuminate misunderstandings between leaders and employees. This improved understanding can help to prevent unintended goal pursuit behaviors by employees.

520 $a Identifying how goal orientation acts as an antecedent to leadership goal setting required the creation of a goal setting orientation measure based on the VandeWalle (1997) construct of individual goal orientation. The VandeWalle (1997) construct of individual goal orientation has been used in the past to connect goal orientation to work motivation. Little research has been found that connects individual goal orientation to goal setting or goal framing behaviors referred to as goal setting orientation.
520 $a This results found significant correlations between individual goal orientation and goal setting orientation. The study also found that Leader-Member Exchange (LMX) moderated an employee's perception of their leaders goal setting orientation.
520 $a The confirmation of the hypothesized correlations demonstrates that a leader's individual goal orientation acts as an antecedent in the process of framing goals for employees. This finding extends the construct of goal orientation to illustrate a relationship between individual motivation and leadership goal setting intentions. The hypothesized moderating effects of LMX on the correlation between a leader's goal setting orientation and an employee's perception of the leader's goal setting orientation was also confirmed. This confirmation was based on a high positive correlation between the leader's goal setting orientation and the employee's perception of the leader's goal setting orientation in the high LMX employee group and no correlation in the low LMX employee group.
