Downsizing Fortune 100 pharmaceutical companies has had a negative impact on employees and communities. Without engagement from all levels of employees in the organizations, especially those who directly work on and support the shop floor, change initiatives have a lower chance of succeeding. Building on the conceptual framework of the social capabilities approach, this qualitative phenomenological study examined the experiences of 20 shop floor employees through face-to-face interviews regarding the factors they believed contributed to resistance to change in the organizational culture of a Colorado Biopharma company. The question guiding the research investigated the perspectives of employees about how organizational managers could best engage the organization in change management practices that affect the whole organization. From the 8 themes identified by using the modified vanKaam analysis, a list emerged of practical ways to empower employees to accept change that will help sustain the organization. The most prominent themes developed included (a) perceptions of collaboration and engagement of employees, (b) suggestions for improvements, and (c) employee justice. The results of this study may contribute to social change by improving the change processes implemented at a Colorado biopharmaceutical company and the increased quality of the manufacturing processes that affect drug delivery. Generalizing the research findings to other manufacturing industries as well as other pharmaceutical companies also could provide benefits that would see employees support organizational change initiatives.
