This study sought to examine the interrelationships between job socialization, organizational commitment, occupational commitment, and intention to leave a job for individuals working in the field of student affairs. Specifically, a theoretical model was proposed based on the literature in order to determine how well that model fit data gathered from the membership of the American College Personnel Association (ACPA) using Structural Equation Modeling (SEM). The proposed model connected Taormina's construction of socialization to the occupational and organizational commitment scales developed by Meyer and Allen. These constructs were then causally connected to a measure of intention to leave a job from the Michigan Organizational Assessment Questionnaire.

Unfortunately, insufficient data were gathered to appropriately test the model using SEM (n = 213), so an alternative approach of multiple regression was pursued. While the advantages of having a more thorough model to understand how job socialization relates to commitment and intended turnover were lost, the multivariate analyses did provide interesting directions for future research and practice. Of particular interest in the differential manner in which the construct subscales for socialization related to the subscales for organizational commitment and occupational commitment.
