Technical workers need to assume the role of instructors of their coworkers in new factory organizations such as manufacturing cells. Implementing this change will lead to a number of challenges in the process of worker training and support. To gain insights into this dynamic area, the study focused on selected issues relating to the formation and sharing of knowledge, and the organizational culture in which it occurred for adult technical workers.

520 $a A review of the literature, an instrument developed by the researcher, and participant scores from the Myers-Briggs Type Indicator provided the relevant data. The two instruments were administered at three sites representing small manufacturing firms in upstate New York.
520 $a The analysis compared participants by age, gender, length of service and time since their last job related training, which determined relationships between groups on selected variables. Descriptive statistics indicated that workers have a high level of confidence in their job-related knowledge and are generally willing to share it with coworkers. Participation in training activities was viewed positively by the participants and was associated with reduced reluctance to share job-related knowledge.
520 $a The study affirmed the value of diversity in the workforce and in having members of the various demographic groups represented in training activities. The value of team building and the importance of developing a sense of community among the workers were also affirmed.
520 $a The participants expressed a desire for hands-on learning, which is largely divergent in nature. Surprisingly, when these same participants were asked to develop a hypothetical training activity for their coworkers, they developed programs that were largely convergent.
520 $a The results will be valuable to human resource professionals and adult educators as they assist production workers prepare for their new role as worker/instructor by fostering continued training activities for all technical workers and the inclusion of all demographic groups in plans for training, instruction and reorganization. The human resource function should be modified to make train the trainer instruction available to workers assuming the role of technical instructors.
