Understanding the nature of leadership, leader attributes, leader effectiveness and factors impacting these concepts is invaluable for selecting future leaders and developing their full potential. To that end, this dissertation assesses the impact of prior life experiences and traits, problem-solving and reasoning capabilities, transformational leader behaviors, and leader development interventions on ratings of leader potential and leader performance. This longitudinal study encompassed several forms of inputs taken from a wide variety of raters. Inputs from these raters were segregated for one phase of the study and later combined in an effort to gain a fuller understanding of a global performance construct. The sample included 1143 cadets from the United States Military Academy and data used in this dissertation encompassed variables measured in high school prior to entry into the Academy and up through their final year at the academy.

Results of this study suggest that the underlying nature of ratings of leader potential and leader performance while at the USMA represents the combined influence of personal abilities such as those reflected by honors that the cadet has attained prior to entry into the Academy, participation in extra curricular activities, and having prior leadership experience such as would be provided by being on high school student government. Other factors that were significantly related to outcomes included logical reasoning, the degree that an individual was rated high in transformational leadership style, and past ratings of performance. The evolutionary nature of the leadership growth model is suggested by the results of this study in that the research models exhibiting the best fit were those reflecting a building of skills and capabilities rather than models with direct effects conceptualizations. Post hoc analyses were performed and these models clearly indicated the positive impact of transformational leader behavior on ratings of leader potential and leader performance.

Implications of this study are that inherent leadership skills can be developed and several recommendations for action are listed such that findings from the present research may be leveraged to facilitate the mission of the USMA to develop high-performance leaders to better serve the future needs of the U.S. Army.
