This qualitative study examined the perceptions of volunteer counselors and staff members who worked at a rape crisis center. A focus was placed on the factors critical to helping them remain invested with the organization and the work they do. The participants' perceptions were collected through questionnaires, semi-structured interviews, observations of meetings, and an in-depth study of 14 counselors and 2 staff members. Additional information was provided by analysis of documents and the researcher's own 7-year history as a counselor in a leadership position in the organization. Interview data were coded using the method of constant comparative analysis; emergent themes were reviewed to uncover and tease out the factors that appeared most critical to creating an environment and culture that supported retention of volunteers.

Analysis revealed several major themes, or factors, related to retention of volunteer counselors in this organization. The training curriculum the organization developed proved critical for skill acquisition. The format of meetings and other activities presented opportunities for forming relationships with other counselors, for leadership development, identity formation, and gaining an increasingly strong sense of membership and investment in the organization. In addition, the support systems created by the organization were critical in addressing the burnout which research shows is a major factor in attrition among volunteers in high-stress organizations. Skills the counselors learned in training and used on the hotline were helpful to them in other arenas of their lives, including relationships with friends, family members, and co-workers. Finally, the rituals and traditions celebrated on a regular basis were highly valued by volunteers, helped to create a sense of community, and provided opportunities for creating a shared history and vocabulary. All of the above factors were instrumental in helping volunteers feel invested in the work and allowed them to remain with the organization even when the work itself was overwhelming.
