The purpose of this study was to gain a better understanding of the developmental process in becoming an ethical leader. A phenomenologically-inspired narrative inquiry and an integral approach were used to explore subjective and objective as well as individual and collective aspects of leaders' lived experiences. A total of 13 ethical leaders from the United States and one from Ethiopia participated in the study. All participants had reached postconventional and post-postconventional stages of development on the Leadership Development Framework.

The findings suggest seven themes that characterize the development of ethical leaders. Such individuals have a heightened self-awareness and a broader perspective, an innate desire for and commitment to continuous development, and a spiritual core. In addition, they look for environments that are congruent with their guiding values, seek formal and informal support to enhance their development as well as trusting relationships, and experience ethics as heartfelt.

This study provides new knowledge about the development of ethical leaders and expands our understanding of ethical leaders' development in terms of their thinking, feeling, and acting from early life experiences to later ones as well as the development trajectory from earlier post-conventional stages to later stages of development. The study provides recommendations for scholars and practitioners on how to foster the ethical leadership development process and design practical interventions that can accelerate such changes by developing self-awareness, raising the level of consciousness, broadening perspectives, leveraging and learning from mistakes, and establishing support systems. A key finding in this previously under-researched area suggests that leaders who intentionally develop to their full potential as human beings and their full ethical potential are more than ethical leaders; they are "ethicful" leaders.
