Thesis (M.S.)--Emporia State University, 2010.
This study investigated how caring and uncaring organizational adaptation techniques affect levels of affective, continuance, and normative commitment in employees during a recession. The relationship between past and present organizational commitment levels was also examined to determine whether organizational commitment in 2010 was greater than or less than organizational commitment eight to twenty years ago. Participants were 154 employees from several organizations that varied in size, sector, and industry. Results showed that both affective and normative commitment were positively related to caring adaptation techniques. Furthermore, continuance commitment was positively related to recession impact. Recession impact was also examined as a moderator of the relationships between organizational adaptation techniques (caring and uncaring) and organizational commitment. It was found that participants whose companies were impacted by the recession the most had a stronger relationship between CIS and affective commitment, while participants whose companies were only slightly impacted had a stronger relationship between CIS and normative commitment. No significant differences existed between past and present organizational commitment scores. This study provides interesting findings for a topic that is limited in organizational research.
