Psychological contracts are the expectations formed by employees through interactions with their present or future employer. The process of forming a psychological contract occurs through information gathering, often beginning with branding (Rampl, 2014) and continues through socialization with experienced employees (Manuti, Spinelli, & Giancaspro, 2016). Once formed, the contract enters the maintenance phase, with the outcome of the contract being fulfillment, breach, or renegotiation, some of which depends on information flow and organizational relationships (Rousseau et al., 2016). How these types of contracts are formed by Psychological Operations officers in the US Army, and then how those contracts are managed, ending with the contract's ultimate fate, have never been studied. This constructivist grounded theory research explores the process of how US Army Psychological Operations officers formed their psychological contracts, from before joining the career field to deciding if or how their career in the military would continue, and how those officers managed their contracts throughout their day-to-day lives. Analysis of interviews with 21 Army Psychological Operations officers who volunteered for this research showed that many of the details of their psychological contracts formed early, and those contracts were broken or fulfilled early, an unexpected result. In most cases, the branding of Special Operations and Psychological Operations, the participants selection into the high-potential talent pool that is Special Operations, and the onboarding socialization process, typically produced expectations within the participants of higher organizational support, as might be expected from a review of the literature. An implication of this study is that the leadership and recruiting body for the career field should attempt to mentor officer candidates earlier and more often, to correct misconceptions, and provide future Psychological Operations officers the most accurate picture of their potential and future career.
