The purpose of this study is to explore the impact of hierarchy and subculture on participation in enterprise social media (ESM). ESM requires active participation in order to be successful, but under contribution is a problem for many organizations. Some companies have invested substantial amounts of time and money to implement ESM platforms over the past few years with the aim of increasing employee engagement, encouraging knowledge sharing, and promoting collaboration.

520 $a Research indicates that hierarchy and subculture affect the type of user participation in ESM, but a gap remains in understanding their impact on total user activity in other industries. This paper therefore seeks to close that gap by focusing on the impact of job level within the organizational hierarchy and by examining the effect of subcultures (derived from disparate functional backgrounds of users) on participation in ESM. This research is informed by organization theory (specifically bureaucracy theory) and contingency theory (specifically differentiation and integration) within organizations.
520 $a The environment for the study is the ESM platform called the Hub at the U.S. member firm of IASL LLP, a large, independent public accounting firm. A non-experimental mixed-methods research approach using quantitative content analysis of qualitative data was conducted on the user activity of 31,774 provisioned users over an eight-month period between February 1, 2014, and September 30, 2014. Findings suggest that hierarchy and subculture have a significant impact (p<.01) on participation in ESM. This paper contributes to the organization development literature by expanding our knowledge of the impact of organization theory and contingency theory in ESM and providing opportunities for future research on how ESM can be leveraged during organization change initiatives.
