This study explored the challenges of leadership development and succession planning in a multigenerational family organization during a time of significant change and transition. Five cases consisting of individuals from a family board of directors were selected based on their years of experience and leadership role in the family organization. The research questions focused on experiences with leadership development and board succession with attention to how these processes were understood by the participants. Multiple case study methodology included interviewing five family board members, interviewing others with significant involvement with the cases, and collecting data from a variety of sources. Five major findings were identified: (a) succession occurred in the family naturally, even though there was not significant formal succession planning; (b) maintaining family unity was identified as a primary goal for the family; (c) mentoring was critical to succession and a responsibility of leaders in the family, even though not explicitly discussed; (d) serving as a role model was critical to succession and was expected and anticipated; and (e) leadership in the family was transformational. This study also identified factors critical to leadership development and family succession planning that included leading by example; and the use of stories. This study found related to Southern family culture was a significant influence on family unity, the goals of the family, leadership development, and succession.
