This study sought to examine the effect of organizational justice and LMX quality in predicting employees' motivation to participate in training activities. On the basis of theoretical linkages between the constructs, a conceptual model and hypotheses were established. Data were collected from a sample of 282 nurses (47% response rate) employed in six public hospitals in the Seoul metropolitan area of South Korea. Covariance structure analysis was employed to test the hypothesized relationships in the conceptual model.

520 $a The results suggested that employees' justice judgments and LMX quality perceptions were predictive of their motivation to participate in training. That is, the findings extended previous research by demonstrating that (1) the perceptions of procedural justice affect employees' motivation to participate in training via the mediating variable of perceived benefits of training, (2) the perceptions of interactional justice affect employees' motivation to participate in training via the mediating variable of LMX quality perceptions, and (3) LMX quality affects employees' motivation to participate in training without the mediating effect of perceived benefits of training. Furthermore, this study provided practical implications for strategic HRD practice, along with the need for understanding motivational process of fairness and LMX. It also suggested more research on other populations to confirm validation of the theoretical model assessed in this study.
